Then compare the answers with written policies and, where possible, what future teammates say.
Decide what work-life balance means to you
Before the interview, identify the conditions that matter most to you. Balance might mean predictable end times, control over your schedule, time for appointments, fewer evening messages, manageable busy periods, or being able to take leave without handling work. Separate your essential requirements from preferences so you can ask focused questions and assess the role against your own needs.
Ask questions that reveal how the team works
Use a few direct, job-focused questions. SHRM recommends asking how a company approaches work-life balance; a current, team-specific version is: “How does this team approach work-life balance in practice?” [SHRM, July 3, 2024]
- “What does a typical week look like for someone in this role?”
- “When deadlines or busy seasons arrive, how does the team handle workload and hours?”
- “How does the team decide what gets deprioritized when there is more work than capacity?”
- “What are the expectations for replying to messages outside normal working hours?”
- “How do people arrange time off, and who covers urgent work while they are away?”
- “What schedule flexibility is available in this role, and how does it work in practice?”
- “Can you share an example of how the team handled a request for flexibility?”
These questions help distinguish a general statement about culture from the routines that affect your day-to-day experience. Keep the tone curious and ask about how work is organized rather than asking the manager to certify that the team has good balance.

Listen for concrete examples and clear expectations
More useful answers explain what happens: how often late work occurs, what tends to cause it, whether it is planned, and how priorities or staffing change when demand exceeds capacity. For time off, listen for a clear coverage process and whether the person away is expected to stay involved.
Ask what after-hours messages mean. A manager may work unusual hours without expecting employees to respond then; confirm whether messages are informational or require a reply, and what response time is expected.

Pay attention to whether the manager’s described behavior matches the team’s stated norms. SHRM’s 2026 discussion of work-life balance points to visible disconnection outside work hours and discouraging after-hours availability as cues that help establish expectations; those general cues do not establish how a particular manager behaves. Test flexibility against the actual role
Ask which arrangements apply to the position being offered and how requests are handled. Flexibility depends on job responsibilities, business needs, and workplace culture, so a company-wide policy may not describe what is workable in a particular role. SHRM advises identifying the arrangement you want and proposing a clear way to maintain performance when discussing a flexible schedule. [SHRM, November 9, 2023]

If remote work is important to you, ask how the team handles collaboration and availability, but consider your own boundaries too. Remote work does not create the same separation between work and home for everyone; some people find that sharing their living space makes it harder to disconnect. [SHRM, November 9, 2023]
If an arrangement is available, ask how success will be evaluated and when it might be revisited. The relevant question is not only whether flexibility exists, but whether the way it works fits the responsibilities and boundaries you need.

Check answers with other sources
An interview answer is one account, not proof of what will happen after you join. If an answer is vague, ask a follow-up or seek another perspective rather than treating vagueness alone as a verdict. SHRM quotes FlexJobs career development manager Brie Weiler Reynolds saying, “If you sense an interviewer is being vague or unable to answer this question, it’s something to note,” and recommends further research, including Glassdoor, when appropriate. - Ask whether you can speak with a future teammate about ordinary weeks, busy periods, and time-off coverage.
- Ask HR to clarify written policies on hours, leave, remote work, or flexibility, and whether they apply to this role.
- Use employee reviews as leads for questions, not as a definitive account of a manager or team. Reviews can be incomplete, outdated, or unrepresentative.
Policies and team customs may differ, so check how a written benefit is applied in practice. SHRM also notes that asking about flexibility is fair, while the available arrangement depends on the workplace and role. [SHRM, July 9, 2021]

If you are weighing more than one offer or team, compare the same practical dimensions for each. This is a personal decision framework, not a validated scoring system.
- Predictability: Typical schedule, frequency of peak periods, and notice when hours change.
- Boundaries: Whether after-hours communication requires a response and how the manager models availability.
- Workload: What gets deprioritized or reassigned when capacity is exceeded.
- Flexibility: Which arrangements are available in this role and how requests are handled.
- Time off: Who covers urgent work and whether employees can disconnect.
- Evidence: How specific the manager’s examples are and whether they align with policy or teammate accounts.
One answer cannot establish a manager’s future conduct, and legal rights related to accommodations, leave, and scheduling depend on jurisdiction and circumstances. For this decision, focus on verifying how the employer’s policies apply to the offered role and whether the actual practices meet your needs.
