How should buyers evaluate compensation-market data?
Buyers should evaluate the source and methodology behind market data, not merely the presence of a “benchmarking” label. Ask every vendor the following questions:
- Who contributes the data, and how many observations are available for the buyer’s roles and locations?
- When was each relevant dataset last refreshed?
- Does the data describe incumbent employee pay, accepted offers, job postings, survey submissions, contractor pay, EOR pay, or a mixture?
- How are jobs matched by discipline, level, scope, location, and company stage?
- How granular is geographic coverage, especially for remote workers?
- How are equity, bonus, commission, sign-on awards, and benefits valued?
- How are outliers and small samples handled?
- Can peer groups be customized by industry, company size, funding stage, or geography?
- Can the underlying results be exported for audit, board review, or counsel?
Deel’s disclosed April 2025 update date and Deel-paid worker population demonstrate why “global” and “current” must be tested separately. A large country count can coexist with limited coverage for a specific job family or level.
What should a compensation-software demo include?
A useful demo should use the buyer’s own anonymized sample data rather than only a prepared vendor scenario. Ask the vendor to demonstrate one standard compensation cycle and one off-cycle adjustment using the following sequence:
- Import or synchronize the employee population.
- Define eligibility rules for merit, bonus, promotion, equity, and new hires.
- Set a salary, bonus, or equity budget.
- Apply manager guidelines or a merit matrix.
- Use performance, tenure, location, and compa-ratio inputs.
- Restrict sensitive fields and configure role-based access.
- Route recommendations through multiple approval levels.

The buyer should specifically ask whether integrations are live, one-way, two-way, limited to certain plans, API-based, file-based, or only planned. A planning screen is not evidence that approved pay changes automatically reach payroll.

A pay-equity dashboard supports analysis; it does not guarantee equitable pay, legal compliance, or a defensible compensation policy. A serious evaluation should establish:
- Which variables can be controlled for, including country, entity, job family, level, location, tenure, performance, and experience.
- Whether the analysis can separate base pay, bonus, commission, and equity.
- Whether the system identifies unexplained gaps and supports remediation modeling.
- How small sample sizes and sensitive demographic fields are protected.
- Whether reports can be exported for counsel or an external audit.
- Whether range publication and employee disclosures are supported in the jurisdictions that matter.
Software can identify patterns and model possible changes. Compensation governance, legal review, and an explanation of legitimate pay differences remain the organization’s responsibility.
