When growth makes work feel overwhelming, treat the stress as a signal to examine how work and decisions are organized—not as proof that you or your team need to become more resilient. Start by finding what is creating pressure, then redesign the workload, clarify decision ownership, and protect time to recover.
Why can growth make work feel overwhelming?
Success and overload can arrive together. As a company grows, leaders may work harder while losing the informal visibility, close-knit team, direct customer contact, and shared understanding that made a smaller organization easier to run. Tasks that once moved through conversation can become approval queues, information-routing problems, or cross-team coordination work.
Chris Zook describes this leadership strain in Harvard Business Review’s “Every Fast-Growing Company Has to Combat Overload”. A growing backlog of decisions or escalations is not automatically evidence of poor leadership; it may mean the old way of working no longer matches the company’s size.
Find where the pressure is coming from
Before trying to solve stress with a new routine or wellness initiative, identify the work conditions creating it. Look at both the volume of work and the way it is assigned, timed, and supported.

- Workload and time: What work routinely runs beyond normal hours? Where are deadlines or commitments competing?
- Meetings and interruptions: Which meetings make decisions or move work forward? Which fragment time without a clear outcome?
- Decision queues: What approvals, customer escalations, hiring choices, or cross-team decisions wait for one person?
- Roles and support: Who owns each recurring task? Where are people receiving conflicting instructions or carrying a disproportionate share?
- Control and participation: Can the people closest to the work shape how it gets done, or are they accountable without sufficient authority?
Ask employees where work is piling up and who is absorbing the extra load. The World Health Organization says that “Time pressure, lack of control over work tasks, long working hours, shift work, lack of support and moral injury are important risk factors for occupational stress, burnout and fatigue among health workers.” Its guidance is explicitly about health workers, not fast-growing companies; the risk factors can still serve as prompts for examining workplace design more broadly. See the WHO’s “Occupational Stress, Burnout and Fatigue”.
Change the work and the norms that sustain overload
Use the diagnosis to identify changes that reduce unnecessary demand rather than simply helping people endure it. Map how time is actually spent, then look for recurring meetings without decisions, duplicated approvals, unclear ownership, and expectations that everyone must be available at all times.

Some fixes are small but structural: cancel or shorten a meeting that has no clear purpose, replace repeated status meetings with a written update, assign one accountable owner to a task, or remove an approval that adds delay without meaningful oversight. Make the new expectations explicit—for example, when a message needs an immediate response, what can wait, and who is responsible for handing off an issue.

Harvard Business Review’s “Are Your Company’s Norms Leading to Burnout?” highlights heavy workloads, always-on culture, and excessive meetings as organizational concerns, and points to mapping time use and changing workflows and norms. A resilience message cannot substitute for correcting work practices that repeatedly create excess demand.

Reset the leader’s role as the company grows
Revisit the routines that made a smaller team effective. Decide when you are available, what qualifies as an escalation, and which decisions belong with the people closest to the relevant information. Delegation works best when authority travels with responsibility and people know the goals and boundaries—not when work is handed off with no context or support.
Keep oversight of outcomes and material risks, but avoid becoming the required stop for every routine choice. At the same time, do not replace founder control with vague delegation: teams need clear decision rights, ownership, and a path for issues that exceed someone’s authority.

As a team expands, leader availability, decision responsibilities, and team routines need to change too. Harvard Business Review’s September 2025 article “How to Manage a Sprawling Team—Without Burning Out” addresses adjustments leaders can make as their teams grow. A related challenge is that informal founder-led control can strain alignment, operational complexity, financial management, and oversight. See Harvard Business Review’s May 2026 article, “How Fast-Growing Companies Can Make Better Decisions”, for that decision-system perspective.
Protect recovery and seek appropriate support
Recovery should be part of how work is planned, not a reward that employees or leaders can take only after every demand has been met. Set realistic expectations for breaks, time away, and flexibility, and make sure the workload allows people to use them. WHO recommends regular breaks and flexible schedules in its health-worker guidance; applying those ideas in other workplaces requires attention to the job and its conditions.

Personal practices may help someone cope with day-to-day pressure, but they cannot make persistently excessive workloads or unclear roles sustainable. Leaders experiencing persistent anxiety or distress can consider appropriate professional support. Harvard Business Review’s “Leading Through Anxiety” discusses reflection and support for leaders; it should not be read as a diagnosis or a substitute for changing harmful working conditions. If an employer offers work-focused consultation or employee assistance, check its scope and suitability while continuing to address the sources of pressure at work.
Quick Recap
Choose the response that matches the cause
| Option | What it addresses | Who controls the change | What to expect |
|---|---|---|---|
| Work redesign | Excess demand, duplicated work, or unhealthy norms | Managers and organizational leaders | Requires diagnosis and follow-through; reduces or redistributes work when the changes remove demand. |
| Delegation and decision clarity | Decision queues and dependence on one leader | Leaders, with clear authority for owners | Requires defined goals, decision rights, and escalation paths; can relieve bottlenecks by moving routine decisions closer to the work. |
| Personal recovery practices | Day-to-day coping and recovery | Individuals, with support from workplace expectations | Can support coping, but does not correct persistently excessive workload or unsafe conditions. |
| Coaching or professional consultation | Persistent difficulty for a leader or employee | The person and, where relevant, the employer | Suitability depends on the need; verify a provider’s credentials, scope, and fit before choosing a service. |
