In-person work gives a startup faster access to feedback, coaching, shared context and informal coordination. Those advantages matter most when a team is solving an unclear problem, changing direction quickly or teaching people who are new to the product. They are mechanisms that can make work easier; they are not proof that an office always produces higher productivity or better innovation.
Remote work offers a different, measurable advantage: a wider hiring market. In a 2024 study of technology-startup job postings, remote-designated roles attracted more experienced and more diverse applicants. The practical choice is therefore not “office versus remote” in the abstract. It is whether a particular team’s coordination and learning needs outweigh the recruiting reach, flexibility and cost advantages of distributed work.
What an office can provide that is harder to reproduce remotely
Faster feedback on ambiguous work
Early-stage startup work is often under-specified. A product requirement changes after a customer call; an engineer discovers that an assumption in the design is wrong; a founder needs to choose between two imperfect experiments. When people are physically together, a question can be answered in the moment, a screen can be shared without arranging another call and a colleague can notice confusion before it becomes rework.
The value is not the building itself. It is the shorter path from uncertainty to a useful response. Remote teams can approach the same speed with chat, office hours and rapid video calls, but those systems require deliberate scheduling and clear norms. In-person teams receive more of the coordination automatically.

Coaching and learning by observation
New employees learn more than documented procedures. They watch how an experienced teammate investigates a production issue, frames a customer problem, reviews a pull request or decides which task can wait. Seeing that reasoning repeatedly can make tacit standards easier to acquire than reading a handbook alone.
A 2026 study of software engineers at one Fortune 500 company examined coworker proximity, output and on-the-job training. Its indexed abstract reports that female engineers were more affected by proximity, partly because they asked fewer coworkers for feedback when they could not do so in person. The result suggests a mechanism relevant to startups—physical access can change who seeks help and how often—but it is not a startup-wide estimate or proof that office attendance raises everyone’s output.
More immediate onboarding
Onboarding combines information transfer with relationship building. A colocated teammate can introduce a new hire to the person who owns a system, explain an internal acronym at lunch or notice that a setup step is blocked. These small interventions reduce the time a newcomer spends waiting or guessing.
Recommended Free Tools
Remote onboarding can work well when the company has a maintained environment, a named onboarding partner, recorded demonstrations and a queue of starter tasks. Without those supports, a remote newcomer may appear busy while lacking the context needed to make progress. An office tends to expose those gaps sooner because managers and peers can see when someone is stuck.
Informal coordination and shared context
Teams often resolve small dependencies in conversations that were not scheduled: a designer mentions a constraint while walking to a meeting; an operations lead overhears a customer issue; two engineers align on an interface before either writes code. These interactions can prevent duplicate work and keep priorities aligned.

Informal contact can also create noise. Interruptions, unequal access to influential colleagues and a culture that rewards being visibly present can undermine the benefit. The relevant question is whether the team’s work contains enough frequent, interdependent decisions to justify that coordination channel.
What the evidence actually shows
Studies of office, remote and hybrid work use different populations and outcomes. The findings below should be read as evidence about particular mechanisms or settings, not as a single universal effect for startups.
Do these 3 things before closing this tab:
1Clear out junk files and repair common Windows errors2Fix the driver behind crashes, sound loss and screen glitches3Repair Windows errors before they cause bigger problems| Source and year | Population and design | Reported result | What a startup can and cannot infer |
|---|---|---|---|
| Hsu and Tambe, Management Science, published online 2024 | Applicant data from a leading startup job platform, comparing remote-designated technology-startup postings across pre- and post-pandemic periods; matching and a shutdown-based alternative strategy | Remote postings were associated with approximately 15% more female applicants, 33% more applicants with underrepresented-minority status and 17% more applicant experience. The estimated average compensating wage differential was about 7% of posted salary. | Useful evidence about applicant interest and composition in that labor market. It does not show that applicants perform better after hiring or that every startup will see the same percentages. |
| Scientific Reports, 2024 | Event-study analysis of office work, work from home and hybrid periods | Idea quantity did not change during work from home compared with office work, while idea quality was lower during work from home. | A signal that some innovation outcomes may diverge. The design and setting do not establish a universal causal law for startup teams. |
| Bloom, Han and Liang, Nature, 2024 | Randomized trial involving 1,612 graduate employees in the airfare and information-technology divisions of Trip.com | Hybrid scheduling improved retention without measured performance damage. The abstract reports no material effect on softer-skill or team-focused outcomes such as development and innovation. | Strong experimental evidence for that large Chinese travel-technology employer, but not a direct test of an early-stage startup. |
| MIT Press/Review of Economics and Statistics field experiment | Employees assigned to different office-day frequencies | Employees averaging about two office days per week reported better work-life balance and job satisfaction and less isolation than employees working more or fewer days in the office. | These are employee-reported outcomes, not direct measures of startup productivity. |
| QJE study, 2026 | Software engineers at a Fortune 500 firm, 2019–2024 | Proximity affected training and output, with a larger effect for female engineers; reduced requests for coworker feedback partly explained the difference. | Suggestive mechanism evidence. The company, period and workforce differ from an early-stage startup. |
| NBER Working Paper 33774, 2025 | Workers’ transitions into entrepreneurship | Remote work was described as facilitating entrepreneurial experimentation by freeing time and reducing employer monitoring. | Relevant to how people start businesses, not evidence that an existing startup team should be remote. |
An American Economic Association analysis also models the economics of remote work. It notes that lower turnover and office-rent costs could offset productivity losses in some situations, while not necessarily offsetting the cost of attracting less productive workers. That is a modeled cost-benefit conclusion, not a guarantee for a particular company.
The hiring tradeoff: reach versus proximity
Geography is often the clearest difference between arrangements. A startup that requires employees to live near one office excludes qualified candidates who cannot move, while a remote designation can invite applications from a much larger labor pool. In Hsu and Tambe’s analyzed market, the estimated differences were approximately:
- 15% more female applicants for a remote-designated posting.
- 33% more applicants with underrepresented-minority status.
- 17% more applicant experience.
- An estimated compensating wage differential of about 7% of posted salary for remote work.
These are study estimates, not promises. They describe applicants who expressed interest, not accepted offers, retention or subsequent performance. The wage figure indicates that candidates in that market valued remote flexibility; a startup should test its own compensation and location assumptions rather than apply 7% mechanically.

For a specialized startup that struggles to find people locally, the additional applicant volume may be worth more than the coordination benefit of a shared office. Conversely, a team that already has strong local candidates and is losing time to unresolved dependencies may gain more from proximity than from a larger funnel.
When in-person work is most likely to help
- New or ambiguous product work: requirements and priorities change often, so rapid clarification prevents rework.
- Highly interdependent systems: several people must coordinate interfaces, experiments or customer commitments daily.
- Intensive coaching: junior employees need frequent review, pairing or observation that the team has not yet documented.
- Major onboarding waves: many newcomers must absorb domain knowledge and social norms quickly.
- Trust-sensitive decisions: founders and teammates are resolving conflict, negotiating priorities or establishing working agreements.
These conditions do not require five office days every week. They identify where a deliberate period of co-location may have unusually high value.
When remote work may be the better choice
- Hiring constraints are severe: the local market cannot supply the skills, experience or diversity the startup needs.
- Work is individually executable: contributors can make progress asynchronously and dependencies are well defined.
- Deep concentration dominates: uninterrupted blocks matter more than spontaneous discussion.
- Documentation is strong: decisions, interfaces, priorities and operating procedures are easy to find and current.
- The company is distributed already: forcing one location on a team hired for geographic flexibility can increase attrition.
Remote work is not automatically low-coordination work. A remote startup can create fast feedback with written design reviews, scheduled pairing, shared dashboards, response-time agreements and overlapping hours. Those systems replace accidental interactions with explicit ones.
Why hybrid is a credible middle path
Hybrid work can reserve face-to-face time for activities that benefit most from proximity while preserving geographic reach and individual flexibility. The Trip.com randomized trial found better retention without measured performance damage in its setting, and the MIT Press/Review of Economics and Statistics experiment found the strongest employee-reported balance and satisfaction around two office days per week. Neither result proves that two days is optimal for a startup, but both support testing a middle schedule rather than assuming that only full-time office or full-time remote are coherent choices.
Match office days to the work
Use shared days for architecture workshops, customer discovery, pairing, onboarding and difficult retrospectives. Leave routine implementation, writing and analysis flexible when physical presence adds little. A fixed overlap day is easier to plan than a policy that asks everyone to be “around” unpredictably.

Prevent a two-class meeting system
When even one person is remote, run the meeting as if everyone were remote: provide the document in advance, use a shared written agenda, make the discussion visible to remote participants and record decisions immediately. Otherwise, people in the room receive context that others must reconstruct later.
A decision framework for founders
- Map the work, not the preference. List recurring activities and mark which require rapid feedback, physical equipment, confidential discussion, mentoring or uninterrupted concentration.
- Measure the current bottleneck. Track cycle time, reopened work, blocked hours, onboarding time, defect escape, decision latency and voluntary attrition. Do not use hours in a chair as a proxy for output.
- Audit the hiring funnel. Compare applicant volume, experience, diversity, offer acceptance and time to fill for local, hybrid and remote postings. Keep the population and time period consistent.
- Choose a testable arrangement. Run a defined eight- to twelve-week pilot with a stated cadence, eligible roles and success thresholds. Keep major product priorities stable enough to interpret the results.
- Review output and people outcomes separately. Examine quality and quantity, retention, onboarding, employee-reported isolation and satisfaction, office cost and manager workload. A gain in one measure can coexist with a loss in another.
- Make exceptions explicit. State who can work remotely, how time zones are handled, when in-person attendance is required and how performance is evaluated. Ambiguity creates proximity bias and resentment.
Practices that capture the office’s benefits without requiring constant attendance
Create rapid feedback windows
Set daily or several-times-weekly periods when engineers, designers and product leads are available for short questions. Use a visible queue for decisions that cannot wait for the next meeting.
Build an onboarding runway
Give each newcomer a named partner, a first-week environment checklist, a small production-safe task and scheduled pairing. If the team is hybrid, make the first important relationships and system walkthroughs happen during overlapping in-person days.
Document decisions at the moment they are made
After a hallway or whiteboard conversation, record the decision, owner, alternatives rejected and follow-up date in the team’s shared system. This converts an in-person advantage into organizational memory instead of leaving remote colleagues behind.

Use co-location for high-value events
Reserve office time for activities that genuinely improve through physical presence: planning an uncertain initiative, resolving a cross-functional conflict, running a design sprint or teaching a complex operational procedure. Routine status reporting rarely needs the same treatment.

Common failure modes and fixes
Assuming visibility equals contribution
Managers may reward people they see more often. Define deliverables, review quality and document decisions so evaluation does not depend on desk presence.
Turning every office day into meetings
If employees spend shared days in status calls, the startup pays for proximity without receiving collaboration. Protect blocks for pairing, customer work and informal problem solving.
Creating unequal access to mentors
Informal coaching can concentrate around people who share a commute or schedule. Assign mentors, rotate pairing and make questions answerable in shared channels.

A sudden mandate can alter attrition, hiring and morale before leaders know whether it improved delivery. Pilot a policy, publish the measures and revise it when the evidence points elsewhere.
The practical answer
In-person work offers startups a low-friction channel for feedback, tacit learning, onboarding and coordination. Its value rises with ambiguity, interdependence and coaching needs. Remote work offers broader recruiting reach and, in the studied startup labor market, attracted more experienced and more diverse applicants. Hybrid schedules can preserve flexibility while concentrating office time on work that benefits from proximity.
No cited study establishes a universal productivity or innovation premium for offices. Founders should choose the arrangement that addresses their measured bottleneck, then verify the choice with hiring data, delivery metrics, retention and employee experience rather than with ideology or visibility.
