Finance firms are adopting AI faster than many are redesigning the jobs and workflows around it. The practical opportunity is to pair current AI skills and experimentation with colleagues’ knowledge of customers, controls, exceptions, and how work gets done—while giving people of every age access to both. Evidence supports that as a sensible workforce strategy, not as proof that generations have fixed abilities or that mixed-age teams automatically produce better AI outcomes.
Why finance firms need more than AI adoption
AI implementation is also a workforce-design problem: organizations must decide how tasks, review responsibilities, training, and career paths change as tools enter financial work. A survey of more than 1,000 leaders at US financial-services firms by PwC, published August 3, 2026, illustrates the gap. Forty-two percent said they had modeled AI-related changes in company-wide labor capacity. Among leaders whose firms had workforce models, only half had considered process or workflow redesign. Modeling possible headcount changes without planning how work will change leaves a major part of implementation unanswered.
The same PwC survey found that 90% of leaders said firms need to become more comfortable moving quickly with AI, while 77% said their organization was not moving fast enough. At the same time, 44% reported employee concerns about job security or role changes, 43% said employees used AI only when required, and 40% said employees felt overwhelmed by AI change. These are leaders’ reports about their organizations, not measurements of every employee’s attitude. Together, however, they show why speed alone is not a workforce plan.
PwC also found that nearly eight in ten surveyed leaders expected their firms’ workforces to shrink by at least 20% over the next five years. That is an expectation, not observed job loss or a prediction for a particular firm, job, or age group. A headcount forecast cannot by itself show which tasks will change, what new skills will be needed, or how employees can move into redesigned roles.

What different colleagues can contribute to AI work
It is more useful to think in terms of complementary knowledge than generational stereotypes. AI fluency, financial judgment, and institutional knowledge are not guaranteed by a person’s birth year; they vary between individuals. A team can make those differences useful by assigning contributions according to observed skills and role experience.
| Contribution | What it can add to AI-assisted finance work | How to put it to use |
|---|---|---|
| AI fluency and experimentation | Familiarity with tools, workflows, prompting, and ways to check AI output. | Invite employees who have developed effective practices to demonstrate them, share limitations, and help colleagues test workflows. |
| Domain and institutional knowledge | Context about customers, products, exceptions, controls, and why a process works as it does. | Involve experienced practitioners in defining acceptable outputs, escalation points, and review standards. |
| Mentoring and access to real work | Supervised opportunities for less experienced staff to build judgment, alongside chances for experienced staff to learn current tools. | Pair people around real tasks, with clear ownership, feedback, and appropriate review. |
ACCA’s 2026 survey of more than 900 finance professionals representing global banking and financial services provides a sector-specific reason to make those learning opportunities deliberate. Jamie Lyon, ACCA’s Head of Skills, Sector and Technology, said: “Time spent with older and often more experienced colleagues in the workplace is an important part of gaining useful real-world experience in the workplace for younger employees, and it’s helpful for driving more effective cross-generational collaboration at work.” This is an expert observation about the value of experience and collaboration, not a causal finding that a particular team composition improves AI results.

ACCA also reported that 81% of respondents were confident they could develop AI-related skills, while 55% were concerned about AI algorithms in hiring and 52% worried about AI’s impact on jobs. These are separate measures: confidence in learning does not mean people have no concerns about hiring or job security.
How to build cross-generational learning into AI deployment
- Map tasks before assigning people to categories. Identify which parts of a workflow involve routine processing, judgment, customer context, exceptions, or control checks. Ask employees what they know and what they want to learn rather than assuming ability from age.
- Pair tool practice with domain review. Have employees share useful AI workflows and verification habits, while practitioners familiar with the work help identify missing context, errors, and cases that need escalation.
- Give less experienced staff supervised work, not just demonstrations. Learning from experienced colleagues is most useful when employees can apply it to real tasks, receive feedback, and understand who is responsible for the final review.
- Make reciprocal learning explicit. Colleagues who have explored AI tools can share their methods; colleagues with deeper experience in a process can explain its constraints. Neither contribution needs to be confined to an age group.
- Redesign the workflow and the job together. Define how AI changes task ownership, review steps, training, and progression routes—especially where routine work has traditionally helped new employees build expertise.
- Check whether the process works for different employees. Invite feedback on confidence, access to training, and practical barriers. Keep human review and clear accountability for consequential financial decisions.
These steps are practical recommendations, not interventions proven by the surveys to produce a specific performance gain. Their value is that they connect AI use to learning, domain context, and operating responsibilities rather than treating deployment as a software choice alone.

What the evidence says—and does not say—about age and AI
Some survey differences can describe a group without defining its members. ACCA reported that 52% of Gen Z respondents worked full time in the office, compared with 33% of Gen X and 14% of Baby Boomers. Those responses do not show that office attendance causes better collaboration or that employees who work remotely contribute less.
Nor is AI engagement limited to younger people. Lloyds Banking Group’s Generation gains analysis, based partly on an online survey of 5,000 digitally engaged UK adults conducted July 3–28, 2025, found that 76% of respondents aged 18–24 reported using AI for personal finance. So did 47% of those aged 55–64 and 35% of those aged 65–74. These are consumer figures, not evidence about finance employees; the online sample also does not represent people without online access. They do, however, caution against treating age as a reliable proxy for whether someone uses AI. Lloyds itself notes that age alone does not determine financial behavior.

For employers, the better questions are concrete: Who has tried the tool? Who understands the process it is being applied to? Who can check its output? Who needs access, training, or support? Answers to those questions are more actionable than assumptions about what a generation can or cannot do.
Adoption is not the same as transformation
The Cambridge Centre for Alternative Finance’s 2026 Global AI in Financial Services Report describes broad adoption alongside a smaller share of respondents who see AI as strategically transformative. Eighty-one percent of surveyed financial-services firms reported adopting AI at some level. Advanced adoption was reported by 40% of surveyed industry firms, compared with 20% of surveyed regulators; only 14% of industry respondents viewed AI as transformational to strategy and competitive advantage. The report includes different respondent groups, so these percentages should not be treated as measurements of one uniform population. Adoption alone also does not establish that a firm has integrated AI effectively into its workforce or gained business value from it.

In its outlook to 2030, about 25% of industry respondents expected significant reskilling and job transformation without large net losses, while 24% expected a net reduction in roles. These are expectations, not outcomes, and they show that respondents do not agree on a single employment trajectory. They reinforce the case for planning both skills and role changes instead of presenting job replacement as inevitable.
What AI may mean for finance jobs
AI can change tasks and the skills used to perform them, but the cited evidence does not establish what will happen to any particular role or worker. PwC’s workforce-shrinkage figure is a forecast reported by surveyed leaders, not a tally of jobs already lost. Cambridge’s 2030 figures are respondents’ expectations, not a guaranteed industry result. Neither establishes that a specific generation is more likely to lose work.
The Bank for International Settlements’ Bulletin 135, published September 24, 2026, examines whether AI and automation could offset some macroeconomic effects of an aging workforce. It finds that automation potential varies across industries and notes that finance is among industries with younger workforces. This is an industry-level analysis of demographic and automation dynamics, not a forecast for an individual employer or finance job.

For workers, the useful response is to build relevant skills and seek chances to apply them while developing sound judgment about where AI output needs checking. For employers, it is to plan training, workflow redesign, review responsibility, and entry-level pathways alongside adoption. Neither response requires assuming that a person’s age determines their capacity to learn or their value to a team.
