Yes: I would hire junior developers in the AI era, provided the team can give them meaningful work, regular review, and room to build judgment. AI is changing what entry-level jobs involve, and some employers are cutting those openings. But the evidence does not show that junior developers are obsolete. The real hiring question is whether a company is prepared to develop people instead of expecting an entry-level hire to work like an unsupervised senior.
What the current evidence says about entry-level hiring
Recent findings point in different directions, and they measure different things. They should not be treated as a single forecast for software jobs.
- Some organizations are stopping entry-level hiring. In a July 2026 Gartner survey, 22% of CHROs said at least one business leader in their organization had stopped hiring for entry-level roles because of AI automation. That is a share of surveyed CHROs reporting a decision somewhere in their organization—not a claim that 22% of entry-level jobs disappeared. Gartner’s findings also highlight a development challenge: if AI takes over routine tasks, employers need to create other ways for early-career staff to learn.
- Other employers expect AI to increase hiring. In a survey of nearly 1,500 executives and senior talent leaders, the Strada Institute for the Future of Work found that 2.7 times as many expected AI use to increase entry-level hiring in 2026 as expected it to decrease. This is a survey of expectations, not measured net job growth, and it is not a software-sector forecast. Read the Strada survey summary.
- Developer job seekers report a difficult market. HackerRank’s 2025 Developer Skills Report says 74% of surveyed developers struggle to land jobs. Its findings draw on platform data and a survey of 13,372 developers in 102 countries. The report describes job-search experiences and platform observations; it is not a direct count of junior developer vacancies. See the 2025 report.
These results can coexist: organizations may cut some openings while others anticipate new needs. The studies use different respondents and definitions of entry-level work, so none establishes that AI has eliminated junior developer jobs.

AI can help with parts of implementation, but a developer still needs to decide what to build, check whether the output is correct, and fit the change into an existing system. That changes the shape of junior work: the value of the role depends less on completing routine tasks alone and more on learning how to exercise sound judgment with tools and colleagues.

PwC’s 2026 AI Jobs Barometer reports that skills in the most AI-exposed jobs are changing more than twice as fast as in the least exposed jobs. It also finds that AI-exposed junior roles are seven times more likely to require traditionally senior skills such as leadership and strategic thinking. The comparison refers to PwC’s role categories; it does not mean that most junior developers must already perform at a senior level. PwC also reports 35% growth since 2019 in what it calls “seniorised” entry-level roles. Explore PwC’s 2026 AI Jobs Barometer.
The practical risk is a mismatch: a job is labelled junior, but the team expects independent decisions without providing mentorship. Hiring managers should be explicit about which decisions a junior can own, which require review, and how responsibility will increase as the person learns.
What I would look for when hiring a junior developer
I would assess how a candidate thinks and learns, not whether they can claim to know every tool. For a junior role, the useful signal is an ability to make progress, ask for help at the right time, and explain decisions well enough for someone else to review them.
Rank #2
- Reasoning: Can the candidate describe how they would break down a small problem, investigate an unexpected result, and choose a next step?
- Learning and collaboration: Do they respond constructively to feedback, communicate uncertainty, and ask focused questions?
- Responsible AI use: If they use an AI tool, can they explain what they accepted or changed and how they would check correctness, security, and fit with the codebase? A polished AI-assisted answer alone does not establish understanding.
- Potential for growing ownership: Can they take responsibility for a bounded task and follow through, while recognizing when a decision needs review?
These are hiring considerations, not a validated scoring rubric. An assessment should resemble the work the role will actually involve and leave space for a junior candidate to show their reasoning.
What the team must provide after hiring
Giving a junior developer a chance is a commitment by the organization as well as a judgment about the candidate. If automation removes the old stream of routine learning tasks, the team needs to design a deliberate replacement.
Meaningful, bounded work
Give the developer a task with a clear purpose and manageable scope: for example, a small feature, a bug fix, or a maintenance change that touches a real system. Define the expected outcome and constraints, and make it clear where help is available. Avoid assigning only trivial work that teaches nothing, or a large ambiguous project with no safe checkpoints.
Rank #3
Review and feedback that teach
Code review should explain the reasoning behind changes, not just approve or reject them. Pairing, regular check-ins, and specific feedback help a junior learn debugging, testing, maintenance, and collaboration. Set aside time for that work; mentorship cannot be an unfunded assumption placed on an already overloaded team.

Start with decisions that can be reviewed safely, then expand ownership as the developer demonstrates understanding. Gartner analyst Annika Jessen describes the opportunity this way: “Knowing where AI is freeing up time enables leaders to create new supervisory responsibilities and identify tasks that can safely shift to early career talent.” Gartner analyst Meaghan Kelly cautions that “Traditional development approaches are no longer sufficient in an AI-enabled environment.” Gartner’s July 2026 release argues for structured development as early-career workers move into more complex work.
AI skills matter, but they are not the whole hiring decision
There is growing demand for AI familiarity, but the available figures cover broad early-career work rather than junior software developers alone. NACE’s Spring 2026 employer update says more than one-third of entry-level jobs require AI skills, up from 10.5% in its fall survey; 28% of employers said they seek early-career talent able to use AI in their work. The employer update had 185 respondents: 142 NACE employer members and 43 nonmember companies.
Rank #4
Preparation is uneven, too. In NACE’s 2026 Student Survey, 50.5% of surveyed graduating seniors said they were not currently building AI skills for the future. The survey included more than 17,000 participants across 258 U.S. colleges and universities, including over 1,860 graduating seniors. NACE’s Shawn VanDerziel said, “Right now, it is too early to tell what the long-term impact of AI will be on early career talent, but it is obvious that students have mixed expectations and views on the ways AI will impact their careers.” Read NACE’s 2026 update.
Those broad figures are a reason to ask candidates how they approach AI-assisted work, not to make an AI credential a proxy for engineering ability. The cited findings do not show that credentials cause candidates to be hired. For a junior developer, the more relevant question is whether they can use tools thoughtfully, verify results, and explain their work.

Why the junior pipeline matters
Reducing junior hiring may ease short-term pressure on teams, but it also removes a route through which people learn a company’s systems, build professional networks, and develop into more experienced contributors. Gartner warns that fewer low-risk opportunities can limit those skills and institutional knowledge. If every organization relies only on experienced hires, it becomes harder to build future expertise internally.
Best Value
Octopus Deploy’s company-published AI Pulse announcement says 73% of surveyed organizations had reduced junior positions in the prior two years. That is a finding from its survey, not a universal count of employers or a census of software jobs. It adds context to the pipeline concern, but does not by itself establish what hiring will look like across the industry. See Octopus Deploy’s report announcement.
My hiring decision
I would hire a junior developer when I can name meaningful work for them, provide review and feedback, and give them a realistic path toward more ownership. I would not hire one merely to fill low-cost capacity and then expect them to deliver senior-level judgment without support.
Before opening the role, I would ask whether the team has time to mentor, whether tasks can be scoped for safe learning, and how it will evaluate AI-assisted work. If the honest answer is no, the problem is not that junior developers have no place in software; it is that the role is not designed to help one succeed.
