Judge an Indian IT-services offer on dependable recurring cash, the work you will actually do, and the clauses that can limit your choices—not on the headline CTC alone. Get a component-level breakup, calculate a realistic monthly take-home figure, separate first-year cash from recurring year-two value, and resolve every verbal promise in writing before you sign.
This framework helps you compare offers consistently while recognizing that tax, employment-law and payroll outcomes depend on your documents and circumstances.
Start with the number you can depend on
Cost to company (CTC) is an employer-budget figure, not a promise that the same amount will reach your bank account. It may combine your gross salary, the employer’s provident-fund contribution, gratuity provision, insurance premiums, performance pay and one-time payments. Some of those items are not monthly cash; some are conditional; some may never become payable.

Ask for the complete annual breakup before comparing an offer. Your first comparison should have three separate figures:

- Recurring fixed annual gross: predictable salary components before your employee deductions and income tax.
- Estimated monthly take-home: a candidate-specific payroll estimate after employee PF, tax deducted at source (TDS), professional tax where applicable and other deductions.
- Recurring annual value: the cash you can reasonably expect in a normal year after removing one-time joining or relocation payments and distinguishing target variable pay from guaranteed salary.
A higher CTC can therefore be worth less to you than a lower package with more fixed cash, a shorter commute and no repayment obligation.
Make a component-level CTC map
Separate employee gross from employer-side costs
Request a table showing basic salary, house-rent allowance (HRA), every fixed allowance, employee PF deduction, employer PF contribution, gratuity if listed, insurance or other employer-paid benefits, variable or performance pay, joining or retention bonuses, equity and any recovery clause. Ask which lines appear on your payslip and which are only employer costs.
Employer PF, a gratuity provision and an insurance premium can be legitimate parts of CTC without being available as monthly spendable income. Target variable pay is also not guaranteed merely because it appears in the package.

Classify each component by certainty and timing
| Category | What belongs here | How to treat it in a comparison |
|---|---|---|
| Recurring fixed cash | Basic pay, HRA and fixed allowances paid through normal payroll | Use for fixed annual gross and monthly cash estimates |
| Conditional recurring cash | Performance or utilisation incentives with eligibility and targets | Show separately; record target, payout history and conditions |
| Employer cost | Employer PF, gratuity provision, insurance and similar benefits | Do not add to monthly take-home |
| One-time cash | Joining, relocation or sign-on payment | Count only in the relevant year and check repayment terms |
| Deferred or illiquid value | Retention awards and equity | Record vesting, liquidity, eligibility and forfeiture rules separately |
Ask for assumptions, not just totals
Ask HR to state whether the figures assume a full year of service, a particular tax regime, a salary-sacrifice election, a minimum tenure, a billable project or a performance rating. Request indicative monthly gross and a take-home calculation using your details. Treat that calculation as an estimate until payroll confirms the deductions, and check tax assumptions against current Income Tax Department information.
Calculate realistic monthly in-hand salary
Use a transparent formula
Begin with fixed annual gross, not CTC:
Monthly gross = fixed annual gross ÷ 12
Then estimate:
Monthly take-home = monthly gross − employee PF − TDS − professional tax (where applicable) − other authorised deductions
The exact result can change with your basic-pay structure, PF treatment, tax regime, declarations, exemptions, state-level professional tax, insurance choices, salary advances and payroll rounding. Ask for a written, candidate-specific estimate and preserve the assumptions beside the number.

Illustrative arithmetic (not a salary prediction)
Suppose an offer states fixed annual gross of ₹9,60,000. Monthly gross is ₹80,000. If a payroll illustration assumes employee PF of ₹8,000, professional tax of ₹200 and TDS of ₹7,000 for that employee’s declarations, the illustrative take-home is ₹64,800. Those deductions are hypothetical inputs, not statutory rates or a promise; your payroll team must recalculate them from your actual salary structure and tax information.
Do not count employer contributions as cash
If CTC is ₹12,00,000 and ₹1,20,000 represents employer PF, gratuity provision and insurance, the remaining amount is not automatically your gross salary either: variable pay and one-time amounts may still be inside it. Rebuild the figure line by line and label each amount as employee cash, employer cost, conditional payment or deferred value.
Interrogate variable pay before valuing it
Variable compensation can depend on individual performance, company results, utilisation, client billing, attendance, grade or a combination of measures. Ask for written answers to all of these questions:
- What is the target amount and is there a minimum or maximum?
- Who is eligible: new joiners, probationers, employees on notice and people who join mid-cycle?
- Are individual, team and company measures weighted, and who sets the rating?
- Is the amount prorated for joining date, leave, transfer or partial-year service?
- When is it calculated and paid, and must you still be employed on the payout date?
- What happens during notice, resignation, termination, a project gap or a change of role?
- What payout range did employees at the same level or team receive recently?
A target is a planning assumption, not guaranteed salary. If HR cannot explain eligibility, timing and recent payout experience, put zero in your guaranteed comparison and show the target only as risk-adjusted upside.
Separate first-year cash from recurring year-two value
One-time payments can make an offer look unusually strong in the joining year. Build both of these views:
Do these 3 things before closing this tab:
1Clear out junk files and repair common Windows errors2Scan for outdated or missing drivers - takes under a minute3Repair Windows errors before they cause bigger problems- First-year likely cash: recurring fixed cash plus only a joining, relocation or sign-on payment whose amount, payment date and conditions are understood.
- Recurring annual cash: fixed salary in a normal year, with target variable pay shown separately and no one-time payment included.
For a retention or joining payment, ask whether it is paid immediately or after a waiting period and whether you must repay all or part of it if employment ends within a stated period. Record the repayment amount, schedule and trigger in your worksheet.

Evaluate the job, not just the package
Clarify what you will actually do
Record the legal designation and level, reporting line, team, first project or client if specified, technology stack, expected responsibilities and how performance will be measured. A prestigious title attached to support work, or a development role that is contingent on an unconfirmed project, should not be valued like the role described during interviews.
Ask what happens if the stated project is cancelled or delayed. Find out whether you can be reassigned, how long an unallocated period normally lasts and whether pay or location changes during reassignment.
Check employment type and joining conditions
Confirm the legal entity that will employ and pay you, permanent versus fixed-term status, joining date, acceptance deadline, background-check requirements, education or identity documents and any pre-joining training. A group brand or recruiter name is not a substitute for the entity named in the contract.
Price location and work mode
Write down the primary office, remote or hybrid expectation, required attendance days, shift pattern, travel frequency, transfer rights and relocation support. Calculate practical costs such as rent difference, commute, meals, relocation deposits, equipment and the time lost in travel. A nominally higher salary can leave you worse off if it requires an expensive move or rotating shifts that conflict with your commitments.
Read probation, notice and exit mechanics
Probation
Find the probation duration, extension rules, confirmation criteria and notice period during probation. Ask whether benefits, variable pay or leave accrual differ before confirmation and whether a delayed joining date changes probation or eligibility.
Notice and buyout
Record the notice period after confirmation, who can waive it, whether buyout is permitted and how the amount is calculated. Check whether the company can place you on garden leave, withhold variable pay or delay relieving documents during notice. Do not assume that a buyout is an automatic right merely because the letter mentions notice.

Termination and resignation
Read termination grounds, notice or pay in lieu, misconduct definitions, abandonment language and the process for returning company property. Identify any clause that allows unilateral changes to location, role, shift or compensation, and ask how such changes are communicated.
Approach bonds and service agreements carefully
Do not sign a bond on the assumption that it is either automatically valid or automatically unenforceable. Legal effect depends on the precise wording, the identifiable loss claimed and the applicable Indian contract law.
Make a separate record of:
- the service period and the date it begins;
- the amount the employer may claim and whether it reduces over time;
- the specific training, relocation or other cost allegedly covered;
- when repayment is triggered, including resignation, termination, failed background checks or refusal to relocate;
- whether the company can deduct the amount from salary or final settlement; and
- which document controls if the offer, annexure and service agreement differ.
A large fixed amount unrelated to an identifiable expense, a clause that survives every form of termination or an agreement you are asked to sign only after joining deserves legal review. If potential liability is material or the wording is unclear, obtain advice from a qualified employment lawyer before accepting.
Inspect intellectual-property and post-employment clauses
Confidentiality and intellectual property
Check how confidential information is defined, whether obligations continue after employment and whether the intellectual-property assignment covers work created outside working hours or on personal equipment. Ask for an exclusion for pre-existing code, open-source contributions and independent projects, with a process for listing them before joining.
Outside work and conflicts
Look for moonlighting, freelance, directorship, investment and conflict-of-interest restrictions. Determine whether written permission is required for open-source work, teaching or a side business, and whether approval can be withdrawn.
Recommended Free Tools
Restrictive covenants
Review non-solicitation, non-compete, client-contact and employee-poaching language, including duration, geography and the people or customers covered. The practical and legal effect depends on the exact clause and circumstances; do not treat a generic internet conclusion as advice about your contract.

Verify that the offer and recruitment process are genuine
- Check the employing entity, office address and recruiter contact through the company’s official website or another trusted channel.
- Confirm that interviews, assessments and communications came through genuine company channels and match the role you discussed.
- Be suspicious of requests for registration, training, laptop, security or any other hiring-related deposit. A legitimate employer should not require a payment merely to issue or process an offer.
- Compare the signed offer with every annexure, policy acknowledgement and service agreement. Ask which document prevails if terms conflict.
- Email unresolved questions, keep the replies with the offer and save a complete copy before signing.
Use a comparison worksheet for every offer
Keep one row or section for each offer and fill it from written documents, not memory.
| Decision axis | What to record | How to use it |
|---|---|---|
| Recurring fixed annual gross | Employee salary components paid through payroll | Primary basis for predictable cash |
| Estimated monthly take-home | Payroll estimate with PF, TDS, professional tax and other deductions identified | Use for monthly budgeting |
| First-year likely cash | Fixed cash plus understood joining or relocation payments | Shows the joining-year outcome |
| Recurring annual cash | Fixed cash after removing one-time payments | Shows the normal year-two baseline |
| Variable upside | Target, eligibility, measures, payout timing and recent range | Keep separate from guaranteed pay |
| Equity and benefits | Vesting, liquidity, eligibility, forfeiture and usable value | Risk-adjust rather than adding headline value |
| Role and life costs | Level, project, learning, work mode, location, commute and schedule | Price career and household impact |
| Exit friction | Probation, notice, buyout, service commitment, recovery and restrictions | Identify future switching cost |
Do not rank offers by adding every theoretical benefit. Give guaranteed cash the greatest weight, then apply your own value to growth, flexibility, location and risk. A fixed-heavy offer may be preferable to a higher-CTC offer with uncertain variable pay, illiquid equity or a clawback; the right choice depends on your priorities and circumstances.
Questions to send HR in writing
| Topic | Precise question |
|---|---|
| Salary | Please provide the annual component breakup and identify which lines are employee gross, employer cost, conditional or one-time. |
| Take-home | Using my declared details, what monthly gross and estimated take-home should I expect, and which deduction assumptions did you use? |
| Variable pay | What are the measures, eligibility rules, proration, payout date, notice-period treatment and recent payout range for this level? |
| Joining payment | When is it paid, what conditions apply and what amount must be repaid if employment ends early? |
| Role | What legal entity, level, reporting line, first project, work mode, shift and location apply on joining? |
| Mobility | Can the company transfer me, require relocation or change shifts, and who pays related costs? |
| Probation and notice | What are the durations, confirmation criteria, notice periods and buyout rules before and after confirmation? |
| Restrictions | Which confidentiality, IP, outside-work, non-solicitation and termination clauses continue after employment? |
| Bond | What identifiable cost supports the service commitment, how does repayment reduce over time and which events trigger it? |
Decide whether to accept, negotiate or walk away
Accept when the written offer is clear
Acceptance is reasonable when the employing entity is verified, recurring cash meets your needs, the role and location are acceptable, and variable, bonus, notice and recovery terms are documented. Sign only the version whose annexures and policies you have read.
Negotiate specific uncertainties
Ask for a higher fixed component, a clarified project or location, a written variable-pay formula, a reduced notice period, removal of an unbounded recovery clause or a joining date that preserves eligibility. Make one written request per issue and ask for an amended letter or explicit email confirmation.
Pause or decline when risk is disproportionate
Pause if the company will not identify the legal employer, refuses to disclose the salary breakup, demands a deposit, changes material terms after interviews or presents a bond with unclear costs and substantial liability. A short deadline does not remove your need to understand the contract.
